The psychological states create a positive effect that boosts job motivation. Roles of Managers and Individuals Essay There is one thing that is a constant within any organization which is change. Change is undeniable and inevitable. Change is what leads to progress. Structures, procedures, systems and policies and systems or just a few forms of change which an organization will use when utilizing change. When an organization undergoes goes there is a focus on the behaviors as well as the results based production delivered by its employees. When employees engage themselves in the change process while taking ownership of the processes in place, the organization will obtain value. Management at the executive level to the supervisors on the front line will all play a role in the process of change. The following will examine the roles of managers, change agents that are used, as well as the managementââ¬â¢s role in combating resistance, and championing change. Roles of Managers ââ¬Å"The ultimate goal of change management is to engage employees and encourage their adoption of a new way of doing their jobs.â⬠(Change Management Learning Center, 2014). There are several key management roles in the change process such as a project team, intermediate level managers and supervisors and finally executives and senior management. Senior-level managers and executives have many roles such as visibility and participation throughout the entire duration of the project, communicate with employees, manage resistance and build a group of strong leaders for the future. An effective way to predict the success of a project is through strong leadership. Front line supervisors and intermediate-level managers also manage resistance in addition to the roles of coaching, advocating, communicating and acting as a liaison for upper management to theà individuals. Employees prefer hearing the risks and rewards that come from change and how it will affect the staff on a day to day basis from their direct manager as this is who they built a report with. Managers act as the voice of the organization and must be advocates of change whether they agree with it or not. The managerââ¬â¢s job is to prevent resistance from employees, take direction while providing feedback to the team and helping with the individual transitions of the employees. When dealing with the change process, the role of the individual is the acceptance of altering the day to day operations while using the solutions of change. The employees are in charge of controlling the changes and alterations in their particular division or area. The employees also act as the main source of feedback regarding the changes as they are on the ââ¬Å"front lineâ⬠and see all of these changes first hand. Change Agents Whether the organization is large or small, it will need a change agent to undergo the change process. A change agent is defined as ââ¬Å"individual or group that undertakes the task of initiating and managing change in an organizationâ⬠(Lunenburg, 2010). A change agent will either be internal, which consists of managers, supervisors or any employee that is in charge of the over-sight of the change, or external, which consists of any third party firms or consultants. Internal Change Agents Internal change agents consist of individuals that provide training, knowledge, personal perspectives, procedures in problem solving, skill building, data gathering to evaluate processes and assistance with team learning within groups. Internal changes agents will invest themselves personally in the change and have knowledge of the organizationââ¬â¢s culture, issues, employees and environment. External Change Agents External change agents are used to make large organizational overhauls and massive changes. These change agents are brought in from outside the organization and are used to provide an unbiased perspective of the situation and push the organization to think outside of the norm.The draw-backs of external change agents are availability ( as they will have other clients), cost, and time ( to become familiar with the way the organization runs its business). Combating Resistance The first step in combating resistance is to realize that not all employees are going to resist the changes. Once the employees who do resist are identified itââ¬â¢s important for management to identify how each employee will respond best when feeling resistant. Managers would be best served looking for signs of resistance that include sabotage, blaming and intimidation. Once these symptoms have been identified management must utilize the correct approach with which they use for the employee. Some of these approaches include: Resistance Cycle- This approach includes the psychological stages such as resistance and denial. Situational Approach- This is a combination of six methods that range from communication to education to implicit and explicit coercion. Thought Self-Leadership- This process involves leading through persuasion using the thoughts of the individual. Successful leadership involves identifying and understanding the differences between the two styles of resistance, passive and active. Once this is done, action may be taken to squash any resistance the employees have created. Championing Change Championing change begins in the hiring and grooming process. Organizations are committed to choosing the best available candidates that will flourish and blossom into the leaders of the future. The organization must identify the changes they are looking to make and then choose employees that will best format to those changes, Once the employees have been selected, they must be given all the tools needed to transition the organization to where it wants to go, this includes training and education. Finally, feedback needs to be given throughout the process to ensure that all agreed upon changes are being completed successfully and are accomplishing desiredà objectives. There is one thing that is a constant within any organization which is change. Change is undeniable and inevitable. We Still Need Affirmative Action You are a New York City taxicab driver, a very dangerous profession in our society. A young African American male hails you late at night. You observe the male's clothing and decide that this may be trouble. Despite your obligation to pick him up, you drive on. Was your decision to racially discriminate a significant one? Dinesh D' Souza, a former editor of The university newspaper, does not seem to think so. In his recent visit to the campus and in a debate over affirmative action, D'Souza asserted that racism, although it may still exist, is no longer holding back the African American community and is not a justification for affirmative action. As D'Souza writes in his book, The End of Racism, "Racism undoubtedly exists, but it no longer has the power to thwart blacks or any other grouping achieving their economic, political, and social aspirations. It cannot be denied that African Americans suffer the slights in terms of taxi drivers who pass them by, pedestrians who treat them as a security risk, banks that are reluctant to invest in black neighborhoods, and other forms of continued discrimination." Mr. D'Souza, although he may not realize it, has pinpointed the importance that race still plays in our society. Race matters. It matters to the taxicab driver who sees a young black male as a mugger; to the cop who assumes that a black male in a nice car is the likely perpetrator of a crime; to the shopkeeper who follows the minority around the store. These are not minor inconveniences. These are barriers to opportunity. Mr. D'Souza argues that the taxicab driver who drives away is playing the odds in his favor. Why? Because the taxicab driver has incomplete information. The cabbie i... ...ight choose not to question a number of things. D'Souza does not realize the fundamental truth of his own conclusions; that his life experiences were essential to his perspective. We, the students of univeristy, are here to learn. The pedagogical framework that is the college learning environment is principally built on the intellectual and social interactions of the student body. We learn from each other. We learn when what we believe based on our experience conflicts with the perspective of another. We learn when those who have been treated differently question our assumptions. In this learning, in the classroom and outside, race matters. Experience is fundamentally altered by race. In an academic community that looks to learn, diversity of race is essential. Dinesh D'Souza is wrong: race still matters. There is still justification for affirmative action.

In renowned sports figure, Arthur Asheââ¬â¢s, ââ¬Å"An Open Letter to Black Parents: Send Your Children to Libraries,â⬠he talks about the fact that a college education is more important than the perks of becoming a professional athlete. While attending UCLA, Ashe came to the conclusion that African Americans were more caught up in the hype of one day becoming a professional athlete, rather than obtaining a lasting college education/diploma. Ashe believes that African Americans should ââ¬Å"re-writeâ⬠their persona into one of profoundness and professionalism. Arthur Ashe states that the role models of the African American society are primarily composed of athletes. Therefore, the young children in that society tend to model themselves after those people. Instead, Ashe wants to have those role models spread a message that a college education is far more important than being a professional athlete. For example, Ashe has stated many times to high school students that, ââ¬Å"For every hour you spend on the athletic field, spend two in the library.â⬠These words are a very powerful message, especially to young adults still searching for their call in this world. In conclusion, although Arthur Ashe may be recognized as one of the greatest tennis players of his generation, his college diploma from UCLA is his proudest moment in life. à In Richard Rodriguezââ¬â¢s ââ¬Å"Complexionâ⬠he talks about the racism he experienced as a child. Rodriguez places a lot of emphasis on rhetorical devices throughout his essay. The rhetorical devices that Rodriguez primarily uses is, description and symbolism. Through using these two rhetorical devices, Rodriguez is able to relate to the reader in a more personal level, in my opinion. Through description, Rodriguez is able to elaborate on certain details. Through using symbolism, he expresses theà emotions and feelings that he feels. Richard Rodriguez writes this essay in order to inform people of the racism that he has experienced. Since Rodriguez was the one experiencing the racism, his essay coincides nicely with the rhetorical devices that he chose. Rodriguez is of the Mexican culture and he recalls times when he was a kid where he was being discriminated. Rodriguez writes that as a young child he was insulted and name called for being of the Mexican culture. He writes how he would never retaliate with another insult back because he would be so embarrassed. The reason as to why Rodriguez was being discriminated was because of his ââ¬Å"complexion.â⬠Through reading this story, it is just another example of how ignorant people are. There are many stories about how people have been discriminated against just due to the fact that they are from a different culture. Richard Rodriguez did the right thing in not retaliating or doing something stupid, in order to not suffer any consequences. Summary: ââ¬Å"Donââ¬â¢t let Stereotypes Warp Your Judgmentsâ⬠In Robert Heilbronerââ¬â¢s, ââ¬Å"Donââ¬â¢t let Stereotypes Warp Your Judgments,â⬠he talks about the affects of stereotyping. Heilbroner discusses that stereotyping is evident in just about everywhere we are. The affects that stereotyping has on a person, as stated by Heilbroner, is it makes us lazy thinkers, and is harmful to those whom we are stereotyping. Heilbronerââ¬â¢s suggests that people who stereotype, do it ââ¬Å"because it helps make sense out of a highly confusing worldâ⬠(Heilbroner 373). This makes sense because we try to come up with answers to things we do not understand. Another theory that Heilbroner suggests as to why people stereotype, is because we are raised with a certain mindset about people. In his story Heilbroner gives the reader three ways to get rid of stereotyping. His first suggestion is to ââ¬Å"become aware of the standardized pictures in our heads, in other peopleââ¬â¢s heads, in the world around usâ⬠(Heilbroner 374). The second suggestion is that ââ¬Å"we can become suspicious of all judgments that we allow exceptions to proveâ⬠(Heilbroner 374). And lastly Heilbronerà suggests that ââ¬Å"we can learn to be chary of generalizations of peopleâ⬠(Heilbroner 375). After reading Robert Heilbronerââ¬â¢s essay, I became more aware to the large amounts of stereotyping that occurs in todayââ¬â¢s society. Although I was already aware, stereotyping not only has a negative effect on the person stereotyping, but on the person that is being stereotyped. Through stereotyping, one opens up a path that encourages horrible things such as racism and ignorance.

When should you rush your ACT / SAT score reports SAT / ACT Prep Online Guides and Tips Both the ACT and the SAT let you rush your score for an extra fee. When is it worth it and when is it a waste of money? What Rushing Involves Both the ACT and SAT offer rushing score reports. This means that if your test is scored already, when you request a rush score, they're sent out within 2 days. Note that rushed reports don't get your tests scored earlier, but the schools do get them faster than all non-rushed reports in every case. The only downside: the cost: which is now about $30 for SATs and $15 for ACTs. Advantage of Rushing Rushing becomes beneficial if speed is ever a question. Suppose just for example's sake that UC Berkeley says the last ACT they'll take is December. If you are taking the December ACT, then rushing may give you an advantage in case there are unforeseen delays. Sometimes even the schools themselves misestimate the arrival time. Likewise, if a school says the last ACT score they'll take is December, but you happen to know you've improved a lot and take the January test (in addition, and not instead!), it's definitely to your advantage to be aggressive and send these reports in anyway rushed. If they won't accept it, they'll just drop the scores big deal. If you rush the reports and they get it in time and consider it, it may be a big plus. And folks, the advantage of rushing time-sensitive scores is real. Here is UVA speaking about this. It is known certain schools, Yale in the past in certain situations, explicitly ask for rushing. Rushing has a real effect for sure! When Not To Rush If timing is not a question at all, then by all means don't rush. For example, the college board says their regular scores can be received up to 6 weeks late. If you have absolutely no deadlines 6 weeks after your score request, then it seems safe to pay for normal reports. Likewise, if a college explicitly tells you not to rush then you should avoid it on the principle of not going against a college request. Don't get me wrong: I have nothing against normal speed. I've always taken my SATs / ACTs months ahead of time and I never rushed my own scores. Let's talk dollars Some people seem to be against rushing because they don't like the concept of the ACT / SAT making money. Parents and students should definitely be aware of the extra costs of rushing. If $30 is a huge deal in your test budget, and you're 90%+ sure normal speed is okay, then by all means don't rush. But if you're reading this article, you might be worried about timing. In this case, the question to ask yourself is this: how much time and energy have you spent on testing? How much time and money will you spend in college? Is the goal here to completely avoid paying for something that might seem overpriced, or is the goal instead to optimize your application paying attention to money? Once you think through the above factors, I think you'll be in a great position to decide whether rushing is for you. What's Next? The researchers then monitored the artificial insemination of houbara bustards ranging in age from 1 to 23, recorded the egg hatching success as well as the growth of resulting chicks. Their results found that eggs produced from inseminating older females with ejaculate from older males have lower hatching success as compared to eggs of parents at peak age. The scientists suggest that the decrease in hatching success observed is caused by senescent decline of both male and female gametes. Of the eggs that did hatch, it was discovered that the mass of chicks at hatching were heaviest in chicks born to young mothers, suggesting that the development of chicks within the egg appear to be influenced solely by maternal aging. This can be explained by reduction in older femalesââ¬â¢ abilities to provision their eggs. Additionally, it was found that chicks born to young fathers had the best overall growth within the first month of life than those born to older fathers. The second mechanism involves the build-up of genetic mutations within the germline of gametes, resulting in the degradation of the DNA carried within. These mechanisms lead to a reduction in both the viability and quality of offspring produced. To determine whether male aging has influence on reproductive fitness, Brian Preston and his colleagues examined 10 yearsââ¬â¢ worth of data regarding the post insemination success of male houbara bustards part of a captive breeding programme. To begin with, female bustards were inseminated with ejaculates collected from males. The male and female bustards involved in this study ranged from 1 to 23 years of age. Eggs produced were collected and the hatching success recorded. The researchers found that eggs produced from inseminating older females with ejaculate from older males have lower hatching success as compared to eggs of parents at peak age, suggesting that this is caused by senescent decline of both male and female gametes. Furthermore, of the eggs that did hatch, it was discovered that the mass of chicks at hatching were heavier in chicks born to young fathers compared to older fathers. Additionally, a measure of overall growth within the first month of life showed that chicks born to old fathers had the worst overall growth. The scientists reasoned that the cause for growth patterns observed in chicks born to old fathers confirms that the dominant mechanism of senescence in the bird species is mutation-based aging of germline DNA. This is because, since males only contribute their DNA to offspring, the growth of the chicks is inhibited. Eggs produced were collected for incubation and hatched chicks were hand-reared so as to avoid any confounding variables. The researchers monitored the artificial insemination of houbara bustards ranging from 1 to 23 years old, recorded the egg hatching success as well as the growth of resulting chicks. Their results found that eggs produced from inseminating older females with ejaculate from older males have lower hatching success as compared to eggs of parents at peak age, suggesting that this is caused by senescent decline of both male and female gametes. Of the eggs that did hatch, it was discovered that the mass of chicks at hatching were heaviest in chicks born to young fathers. The scientists suggest that the development of chicks within the egg appears to be influenced solely by maternal aging. On the other hand, the researchers reasoned that the cause for growth patterns observed in chicks born to old fathers confirms that the dominant mechanism of senescence in the bird species is mutation-based aging of germline DNA. This is because, since males only contribute their DNA to offspring, the growth of the chicks is inhibited. According to a recent study by Brian Preston and his colleagues in Nature Communications, gametes (ovum or sperm) from animals of advanced years undergo degradation by a process called senescence. Senescence is a gradual decline of function and occurs by two mechanisms. The first involves the decline of the spermatogenic machinery performance while the second mechanism involves the build-up of genetic mutations within the germline DNA of gametes. To determine whether male aging has influence on reproductive fitness, the researchers examined 10 yearsââ¬â¢ worth of data on the post insemination success of male houbara bustards aged between 1 to 23 years that were part of a captive breeding programme. First, female bustards were inseminated with the male ejaculates collected so that gametes are the only influencing factor on offspring quality. The eggs produced from older parents were seen to have lower hatching success when compared to eggs of peak age parents. Of the eggs that did hatch, researchers observed that the lightest chicks at hatching were a result of maternal aging. Alternatively, a measure of overall growth within the first month after hatching revealed that chicks born to older fathers had the worst overall growth. Eliotââ¬â¢s character comes across, therefore, as far less ââ¬Ëenormousââ¬â¢ and larger than life than Shakespeare portrays Cleopatra who seems very great, even in comparison with her barge, which she fills as if it were a throne - her majesty makes the barge seem tiny in comparison; Eliotââ¬â¢s character only makes a chair look like a chair. Again, with the water on which Cleopatraââ¬â¢s barge floats burning, and the marble on which the chair stands glowing, Shakespeareââ¬â¢s image if far greater than the one Eliot creates, being strange and somewhat mystical, as opposed to Eliotââ¬â¢s chairââ¬â¢s ent irely possible glow. Eliot describes the enormous amount of adornments around the room, including her ââ¬Ëvials of ivory and coloured glassââ¬â¢, which contain many perfumes, which are described as ââ¬Ëdrowning the sense in odoursââ¬â¢ and again it is the lack of subtlety t... ...speare tends to prefer the use of metaphor to that of simile - whilst Homer often used extended simile to illustrate his point, and often went off on very distinct tangents, Shakespeare tends to prefer the more modern construction of metaphor, rather than having to protect himself as an author with words like ââ¬Ëlikeââ¬â¢ or ââ¬Ëasââ¬â¢. Eliot may well have chosen this passage for its eccentricities, and it succeeds in creating a powerful and provoking parody, as well as being a very good contrast to other parts of The Wasteland, poetically, including the very next part, which is more modern, and simple. It is also interesting that Eliot chose to almost blend the Shakespeare in with other more ordinary bits of literature - the passage begins with only slight changes to the words of Enobarbusââ¬â¢ speech, but soon becomes considerably different to the original Shakespeare. Facts: Billie J. Rodman, Appellant was employed by Presbyterian Hospital as a unit secretary for eight years when, on Feb 17, 1987, she was terminated under hospital personnel policies following a ââ¬Å"third corrective actionâ⬠notice. Prior restrictions had been placed on Rodmanââ¬â¢s conduct due to personal problems adversely impacting upon her place of work. Rodman was reprimanded in June 1986 for receiving an inordinate number of personal telephone calls and visitors at her work station, which was disruptive to her own work and to her co-workers. Rodman was to have no personal telephone calls during work hours outside of a designated break or dinner time, in which event they were to occur in an area not visible to patients, physicians, or other department staff. When leaving the department for dinner, Rodman was to report to her immediate supervisor and was not to leave the hospital. Rodman was to make every effort to resolve the matters in her personal life that were causing problems at work. Nevertheless, according to the testimony of her supervisor, extremely disruptive telephone calls continued. The doctors were beginning to comment on it. The staff was getting more distressed. According to her supervisor, ââ¬Å"[A]gain we talked about the visits, the behavior at the desk. When it got pretty bad with the phone calls, Billie would slam charts, push chairs and be a little abrupt with the people she worked with.â⬠Another written reprimand in November of 1986 warned Rodman that her job was in jeopardy if the disruptive behavior continued. The supervisor established restrictions prohibiting the claimant from having visitors at the department and instructed her to notify security if there was a potential problem. On February 15, 1987, Rodman began work at 1:00 oââ¬â¢clock in the afternoon. She had spoken to her boyfriendââ¬â¢s mother earlierà in the day to tell her that she did not want him to use her car as she had broken off their relationship. The boyfriendââ¬â¢s mother called her at work and told her the boyfriend had her car keys. Rodman told the mother to h ave the boyfriend call her at work. When he did, she informed him that she could not talk to him at her duty station, and he hung up on her. He called her back and left a number where he could be reached. She left the work area and went to the break room to call him. After returning to her duty station, Rodman got another telephone call from her boyfriend who told her to go downstairs to the lobby to meet him and pick up the keys. When she refused, he told her that if she did not come down he would come up to her department. Claimant left the department to confront her boyfriend, and, because her supervisor was at lunch in the hospital cafeteria, Rodman notified a co-worker, a registered nurse, that she was leaving. Rodman testified, ââ¬Å"I didnââ¬â¢t want any kind of confrontation at the desk, so I went downstairs.â⬠Before she left her desk, Rodman called the employerââ¬â¢s security guard and asked him to meet her in the lobby because she anticipated that a problem could develop. When Rodman got to the lobby, her boyfriend started yelling and forced her outside. In doing so, he tore her shirt. At this point the security guard arrived and observed them arguing. Rodman was in the passenger seat of her car. The security guard instructed the boyfriend to return the keys, but the boyfriend jumped into the driverââ¬â¢s seat, locked the doors and drove off. About thirty-five minutes later, Rodman returned to her work station, after having changed her torn shirt. She resumed working, but, as the shift progressed, more telephone calls were received for her in the department. The supervisor became frustrated with the volume of calls and the behavior of Rodman. It was determined that Rodman should be sent home. Thereafter she was terminated. Issue: At Issue is whether the misconduct which warranted termination from unemployment rose to the level of misconduct which would warrant denial of unemployment compensation under NMSA 1978, section 51-1-7 of the Unemployment Compensation Law. Whether the events of a third party constituted the ââ¬Å"last straw doctrine.â⬠Rule: ââ¬Å"[M]isconductâ⬠* * * is limited to conduct evincing such wilful or wanton disregard of an employerââ¬â¢s interests as is found in deliberate violations or disregard of standards of behavior which the employer has the right to expect of his employee, or in carelessness or negligence of such degree or recurrence as to manifest equal culpability * * *. [M]ere inefficiency, unsatisfactory conduct, failure in good performance as the result of inability or incapacity, inadvertencies or ordinary negligence in isolated instances, or good faith errors in judgment or discretion are not to be deemed ââ¬Å"misconductâ⬠within the meaning of the statute. Application: Rodman had a history of wanton or wilful disregard for the employerââ¬â¢s interest and was discharged for the accumulation of those events, including the precipitating event. Rodmanââ¬â¢s conduct on February 15, considered in light of totality of circumstances including her previous history or personal phone calls and unauthorized visitors, showed aââ¬âwillful or wanton disregard for her employerââ¬â¢s interestsââ¬â. Rodman did not comply with her previous restriction put on her by her employer which was groundââ¬â¢s enough for termination and denial of unemployment benefits. The last straw was applied in this case due to Ms. Rodmanââ¬â¢s totality of circumstances. Conclusion: Decision was affirmed by the courts in light that Ms. Rodmanââ¬â¢s actions on February 15, which when it was considered in light of restrictions that where upon her previous failure to comply with those restrictions, demonstrated a willful disregard for her employerââ¬â¢s interests.

In October 2007, the Nobel committee recognized this emerging threat to peace and security by awarding former vice president Al Gore and the Intergovernmental Panel on Climate Change its peace prize. In November 2007, wo think tanks, the Center for Strategic and International Studies (CSIS) and the Center for a New American Security (CNAS), released another report on the issue, concluding from a range of possible scenarios of climate change that, ââ¬Å"We already know enough to appreciate that the cascading consequences of unchecked climate change are to include a range of security problems that will have dire global consequences. â⬠2 The new interest in climate change and national security has been a valuable warning about the potential security consequences of global warming, but the proposed solutions that accompanied recent efforts have emphasized broader climate policy rather than specific responses to security threats. Because the links between climate change and national security are worthy of concern in their own right, and because some significant climate change is inevitable, strategies that go beyond long-run efforts to rein in greenhouse gas emissions are required. This report sharpens the connections between climate change and national security and recommends specific policies to address the security consequences of climate change for the United States. In all areas of climate change policy, adaptation and mitigation (reducing greenhouse gas emissions) should be viewed as complements rather than competing alternativesââ¬âand the national security dimension is no exception. Some policies will be targeted at adaptation, most notably risk-reduction and preparedness policies at home and abroad. These could spare the United States the need to mobilize its military later to rescue people and to prevent regional disorderââ¬âand would ensure a more effective response if such mobilization was nonetheless necessary.
